INDIVIDUAL PSYCHOLOGICAL CHARACTERISTICS OF SUSCEPTIBILITY TO EMOTIONAL BURNOUT AMONG EMPLOYEES OF IT COMPANIES

Abstract

Background. The article examines the psychological factors of professional motivation and professional burnout of IT workers in the context of transformations caused by the COVID-19 pandemic and martial law in Ukraine. The relevance of the study is determined by the spread of remote work formats, increased requirements for selforganization of specialists, and the increasing risk of emotional exhaustion in the IT environment. Materials and Methods. The empirical study was conducted in September–November 2025. 45 respondents aged 22–42 with different professional experience participated in the empirical study. The study used a set of standardized psychodiagnostic methods: the NEO-FFI five-factor personality model, T. Ehlers’ achievement motivation test, the BAT-23 method for diagnosing professional burnout and the Eysenck EPI personality test. Statistical data processing was carried out using descriptive statistics, Pearson correlation analysis, factor analysis using the principal components method, Student’s t-test, and ANOVA analysis of variance. Results. It was found that the level of professional motivation and burnout varies depending on the length of service in the IT field. Specialists with up to three years of experience are characterized by high achievement motivation and low burnout, while in the group with 3–7 years of experience, a decrease in motivational indicators and an increase in signs of emotional exhaustion are observed. In employees with more than seven years of experience, motivation and burnout indicators stabilize at a moderate level. Gender differences were found: women demonstrate higher rates of neuroticism and agreeableness compared to men. Correlation analysis showed the presence of statistically significant relationships between personality traits and motivational and emotional characteristics. Conscientiousness and openness to experience are positively related to achievement motivation, while neuroticism has a negative relationship with motivational indicators and increases the risk of professional burnout. Conclusions. The practical significance of the study lies in the possibility of using its results to develop programs for the prevention of professional burnout and optimization of personnel management systems in IT companies.
